Initech vs. The Coffee Bean: The Role of Negative Strengthening

Managers that are unconcerned about employee motivation and satisfaction are jeopardizing their companys success. It is critical that business leaders implement measures to ensure minimal staff turnover by placing a priority on both clients and employees. According to Warrick (2017), doing so ensures the businesss continuity and provides it with a competitive advantage over its competitors. The two scenarios, Initech and Coffee Bean depict two very distinct working environments, each distinguished by different leadership styles. Initechs leadership technique is one that demoralizes the staff. Thus, worker productivity has suffered as a result of this. The Coffee Bean management, on the other hand, adopts a leadership approach that increases employee morale. As a result, it boosts employee production while also lowering their turnover. The purpose of this case study is to compare and contrast the management and leadership approaches stated in the two cases of Initech and Coffee, with the goal of determining how each scenario influences worker productivity.

The only source of motivation for the workers at Initech is the threat of being harassed by many supervisors or perhaps losing their jobs. The working atmosphere is such that success is measured by how busy one appears rather than the actual work produced and how well it is completed. Workers in this scenario only show up to work for the sake of formality. They merely try to accomplish what is expected of them. Workers in environments like Initech have a high turnover rate since they will move as soon as they find another job in a more enticing situation. For example, if the opportunity arises, workers like Peter Gibbson will not hesitate to relocate. When questioned by efficiency experts, he says that he is not lazy, but merely unmotivated.

Management systems that do not encourage workers to communicate with their supervisors are dictatorial and tyrannical. Employees do not feel free since they are constantly aware that the management is working against them. This is the case at Initech, where interrogating the authorities is frowned upon. In these settings, innovation and creativity are constrained since workers want to keep any relevant information to themselves rather than share it. Most supervisors who constrain their employees do so out of fear of being reprimanded or out of ignorance. As a result, businesses end up missing important ideas from employees which would otherwise be beneficial.

On the other side, the case of Coffee Bean demonstrates an organizational setting that would have allowed people like Peter Gibbons to achieve their full potential. Both clients and employees enjoy working in this setting. As a result, everyday encounters become motivating. Coffee Beans management has recognized the value of leadership approaches aimed at encouraging employees, which is in contrast to Initechs approach. Workers at Initech are rewarded with threats, whereas those at Coffee Bean are rewarded with praise for their performance.

Moreover, the FISH management training, which stresses fun at work, is particularly beneficial at Coffee Bean since it makes the work experience fascinating and liberal for the employees. Coffee Bean employees approach each day with fresh vitality and energy, which is reflected in their output. By analyzing the two scenarios, it is clear that employee incentive is critical for organizational efficiency. Simple things like creating theme days when everything is done in a specific order are incredibly successful in making employees experiences interesting and thereby increasing their productivity.

The Golem effect is invoked by Initechs leaders. The effect occurs when employers have low expectations for their employees, which causes them to underperform (Tabesh & Abdoli, 2021). This is demonstrated by their tight supervision, as evidenced by Peters eight superiors. They appear to have a low impression of their staff, believing that they are unable to work with little supervision. They are afraid of being questioned by their peers, and they do not appear to appreciate their thoughts.

Employees who appear active and produce detailed paperwork are rated highly, according to the criteria they use to promote them. Employees who are not predisposed to positions where they do not present documentation are ignored by management. Furthermore, management pays no attention to employees like Peter who despise these standards. Workers at Initech are motivated by fear and work only hard enough to stay on the job. As a result of the managerial style, employees like Peter underperform and dont care. These characteristics suggest a management style that is heavily influenced by the Golem effect.

However, there isnt even a smidgeon of truth in Initechs management approach. Initechs work policies may prohibit any type of discrimination against any employee. However, management frequently finds itself in this position as a result of mistaken expectations. When Peter Gibbons does something wrong, for example, eight different people come to confront him about it. This conveys the appearance that the management is certain that Peter is incapable of doing anything right, and that he must be repeatedly chastised in order for him to develop. Thus, these expectations have a Golem influence on him.

The atmosphere at Coffee Bean creates a Pygmalion effect, in which the employer sets high but attainable goals for the staff. By promoting an employee-driven mentality, management has prioritized the employees (Wang et al., 2022). This demonstrates that management values and demands a lot from its staff, which motivates them to work harder. Coffee Beans management adheres to the four principles of the FISH concept, which encourages employees to have fun at work. The four principles provide employees with the ability to select their attitude, motivation, encouragement, and, last, the option to make work joyful.

To guarantee the firms long-term viability and competitiveness, todays managers must prioritize on employee engagement and contentment. This idea is shown by the example of Peter Gibbons. Gibbonss accomplishment orientation was one in which he preferred less supervision and felt free to express his concerns to his superiors. He also appreciated promotions based on more personal concerns rather than paperwork presentations. A sense of job stability and a defined working framework are two unfulfilled demands for Peter. If Initechs management accomplished these two requirements, Peter may be motivated. However, because the Golem effect is invoked, Initech appears to be unable to meet Peters needs. To put it another way, management has set low expectations for employees, which has lowered their morale leading to underperformance. Coffee Bean, on the other hand, has embraced the Pygmalion effect by promoting workplace ideals that promote enjoyment. This has resulted in a significant reduction in staff turnover and has put the company on the road to success.

In order for a company like Initech to function successfully and achieve efficiency, management needs to implement leadership practices similar to those used by Coffee Bean. This is due to the fact that when employee motivation is low, production suffers. In the end, the corporation loses a significant amount of money. To guarantee that the most pressing concerns of employees are resolved, the workplace environment should have effective channels of interaction and communication between management and employees. Furthermore, workers should also be recognized for their contributions to the success of the business, rather than being singled out when they do something bad.

Discussion

The calculations above show that the total cost of sales for division A before the proposal was $4,350,000. After the implementation of the proposal, the total cost was reduced to $3,800,000. A reduction in cost translates to an increase in profit of $550,000. It can also be noted that the number of units purchased by the division reduced by 500 after the implementation of the proposal. In the case of division B, the total cost increased from $2,950,000 to $3,850,000. An increase in cost contributes to a decline a profit. Therefore, profit will fall by $900,000. Also, the number of units purchased increased by 500. Finally, for division C, profit decreased from $1,700,000 to $1,000,000. The decrease amounts to $700,000. The changes in the three divisions result in a decrease in profit of $1,050,000 for the whole company.

In the example above, it can be noted that there were diverse intentions in the different divisions. It is evident that the divisions were under pressure to improve their margins. Division A and B manufactures goods and sell them to external consumers. However, division C targets internal customers. Further, the proposals indicate that the managers focus on improving the bottom line of their divisions. This resulted in a loss for the whole company because the divisions focused on their own goals more than those of the whole company. The scenario in the case of Coffee Makers Incorporated presents one problem that arises as a result of transfer pricing. Apart from the decline in profit, it can also be noted that there was a significant decline in the units produced by division C. Analyzing the performance of division C should go beyond the transfer prices and the costs.

One important factor that should be taken into account when coming up with transfer prices is the fixed costs. These costs are incurred by all the divisions. Another factor is the prevailing market price for the products that are manufactured by division C. In this example, it can be noted that the market prices for product 101 and 201 are lower than the price charged by division C. It is prudent for the other two divisions to purchase from Division C irrespective of the difference in the prices. The decision to purchase product 101 and 201 from an external source should be based on the comparison between the variable cost of producing the two components internally and the market price. If the variable cost of producing the commodity is less than the market price, then all goods produced internally should be purchased. However, if the production of division C cannot satisfy the requirements of the other two divisions, then it is advisable to buy the commodities from other available sources. Another factor to consider is hidden costs that arise from the purchase of goods from external sources. Another factor is cash handling costs. This arises when commodities are bought using cash. From a global point of view, a reduction in production is not good for the entire economy. It results in a reduction in supply and loss of employment. This may in turn lead to a loss of consumer purchasing power. If a company decided to make use of a transfer pricing policy, then it is important for the various units to ensure that their goals are in the best interest of the whole organization (Walther, 2012).

Transfer pricing policies

Transfer price = cost plus mark-up for the selling division

If the transfer price is inclusive of the markup, then the management of Division C will lack the motivation to manage the costs for the internal customers. Thus, the management will overlook the internal customers and focus their attention on profit and external customers. It is worth pointing out that Division A and B will only purchase from Division C if it focuses on cost reduction rather than profit maximization (King, 2008).

Transfer price = Fair market price

This policy appears as the most direct to implement. Besides, it appears to be most appropriate. However, there are a number of aspects that come to play before this policy is accepted. There are a number of concerns that arise when the transfer price is set equal to the market price. An example is price distortion. Some of the factors that can distort the market price are new technology and competition among other factors. Therefore, a company should consider these and other reasons before setting transfer prices equal to the market price. In this scenario, it is important to guard Division C against competition that arises from other producers. Besides, the company has a massive investment in machinery, equipment, and personnel who work in this department (King, 2008). This makes it necessary to have purchase agreements until the point where the Division can compete favorably with external markets. Another important point to take into consideration is the level of efficiency of division C. The division may be less efficient as compared to its competitors. Thus, setting transfer prices equals the market price may not be a viable option for a division producing for another division. Such productions should not be based on incentives. The management can be motivated by using incentives that are pegged on sales to an external market, not an internal market (King, 2008).

Transfer price = price negotiated by managers

In this scenario, the price is negotiated by the managers of the three divisions. When negotiating the transfer price, it is important to take into account the volume requirements of division A and B, and the cost of procurement. Also, all production of division C should be purchased internally before exploring external sources. This will have a positive impact on the bottom line and the fixed costs. Finally, when using transfer pricing, it is important to base incentives on factors other than the reduction of cost and profit maximization at the division level (King, 2008).

Significance of transfer pricing

As seen in the example of Coffee Makers Incorporated, transfer prices coordinate the decisions made by the management in a firm with many divisions. Some of the decisions focus on the prices, quantities produced, and staffing among other factors. Transfer prices also play a financial role through taxation and profit distribution. This occurs when profits are allocated to the divisions. Thus, an optimal transfer price for a company prompts a trade-off (Stuart, 2009).

The Royal Holland Pewter Coffee Pot

Provenance

I remember seeing a weird steel coffee pot on the windowsill in my ninety-year-old grandmothers kitchen and asking her where it was from. Proudly, the grandmother replied that it was the Royal Holland Pewter Coffee Pot, but nothing ringed a bell for me. I asked about it more, and it turned out to be a wedding gift that her parents gave her and her grandad back in the 1950s. She remembered it coming with a sugar bowl, but she must have misplaced it somewhere. Grandmother said that she would have given the teapot to my mother on her wedding day, but she did not want it and asked if I would like to receive it someday and make it an heirloom, and I agreed.

Physical Description

The teapot has a lot of wear and tear and appears to be well-loved but is in good condition considering that it is more than seventy years old. Although it was not expensive at all, my grandmother took care of it very well and cleaned and polished it often. The object has an interesting pear shape while its handle is wrapped in cane. The cane used to be replaced at one point for a new one because a cat ate through it, and without the wrapping, the handle can be very hot when tea is poured into the vessel. The teapots lid appears to be the shape of a pears top, mimicking a small pear leaf that can be used to hold the lid when the pot is hot. In terms of size, the teapot looks around nine inches long and six inches wide; it is very lightweight, which is deceiving considering its size.

Personal History and Memories

For my grandmother, the teapot was a signifier of her growing up and was the gift that she wanted to cherish and love despite it not being expensive. I remember her making tea for her girlfriends in the pot as they gathered together for a good club, and I distinctly remember grandfather saying, Our marriage is as strong as that teapot  despite the years, it has never broken. My grandmother has even instructed me to polish it once in a while with what turned out to be a mixture of linseed oil and rottenstone. Every time I was amazed by the fact how the mixture turned the teapot from dull grey to shining silver. I have even found the process to be quite therapeutic because it has shown how effort can make something trivial appear special. When I was researching the teapot online, I found that it is being sold for around $10 online, which means that the item has little monetary value but is dear to my heart because of its personal significance.

Date or Era

According to my grandmother, the teapot was manufactured in the Netherlands in the early 1950s. The dishware design in the 1950s has not reached its full midcentury peak yet with classical mod designs. In the 50s, more rounder shapes were in fashion, while in the 60s, the objects got a more refined and minimalist look. KMD Tiel Royal Holland was quite a popular brand of dishware and its items could be purchased at department stores. Upon closer inspection, I have even noticed the KMD Tiel engravement, which says Royal Holland Pewter Made in Holland.

Importance to American History from 1865-Today

While a teapot is nothing remarkable in its essence, it is a staple item in the vast majority of households because everyone drinks tea. It is likely that the first teapots were brought to America by European immigrants, with the item being integrated into the routine of Americans. Teapots date back to the Chinese Sung Dynasty (960-1279), when the first evidence of tea drinking is available1. The tea leaves were pounded into a fine powder, mixed with boiling water, and then mixed with a bamboo brush, which is quite different from the way Americans drink tea.

In the United States, teapots have gone through different styles and designs as many households did, reflecting specific historical events or general preferences and tastes of each decade. The KMD Tiel Royal Holland teapot is representative of designs modernization, symbolizing its utilitarianism. While there were also teapots that had intricate designs on them and could be viewed as pieces of art, the grandmothers teapot is the opposite  it was meant to be used in American households every day, which gave it immense value. Often, things that are being used every day and were inexpensive add more value and meaning to life compared to expensive and luxurious items that have never been touched.

Photographs

While I do not have a photograph of the family heirloom on me, I have found similar teapots being sold online, and they look just like my grandmothers. I have also found the image of the sugar bowl that my grandmother misplaced and showed it to her, she said that I was just like the one in the photo. I think this is just the item that I can pass down to my kids on their wedding days just for the fun of it, and they can do the same.
